Un estudio de Alex Edmans publicado en Journal of Financial Economics, analizó el desempeño en bolsa de las empresas listadas como las “100 Best Companies to Work For in America”. Encontró que, entre 1984 y 2009, esas compañías generaron en promedio un 3,5% adicional de rentabilidad anual por encima de lo esperable. Y aun cuando se comparan con empresas similares de su misma industria, conservaron una ventaja adicional de 2,1% al año. Traducción para la junta directiva: tratar bien a la gente no solo “se siente bien”; puede ser un activo intangible que el mercado no siempre reconoce de inmediato. Y hay algo más incómodo: esas empresas también mostraron mejores utilidades y reacciones más positivas del mercado cuando reportaban sus resultados: ganaban 1,2%–1,7% más que sus pares. Es decir, lo ético y humano termina apareciendo donde más duele y más importa: en el desempeño y credibilidad.

Ahora, el caso real: tu empresa entra en modo “guerra”, con metas agresivas, urgencias en todo momento, presión semanal y decide optimizar sus recursos congelando beneficios, normalizando jefes maltratadores, castigando el error, premiando al jefe aunque queme laboralmente al equipo. Tal vez el trimestre mejora. Pero por dentro se va el talento clave, cae la calidad, aumentan los errores, se muere la innovación. Y luego, llega la frase típica: “la gente ya no se compromete”. No: la gente se cansó de pagar el negocio con su dignidad e integridad.

Para traducir esta evidencia en acción, las empresas pueden entonces seguir tres claves concretas:

1. Haga del cuidado un sistema de gestión: Defina y siga indicadores claros (rotación de talento crítico, carga de trabajo sostenible, seguridad psicológica y calidad del liderazgo). Lo que no se gobierna con métricas, queda en buena intención.

2. Alinee incentivos con humanidad: Evalúe y reconozca no solo los resultados, sino la forma de lograrlos. Ningún líder debería “ganar” si el equipo se desgasta, se silencia o se rompe en el proceso.

3. Reemplace el rumor por conversación profesional: Instale espacios de diálogo periódico (1:1 y conversaciones de equipo) con un método sencillo: hechos, impactos y acuerdos. Cuando la conversación madura existe, el pasillo pierde poder.

En resumen: lo humano no compite con lo financiero; lo alimenta. Y si hoy exprimes a tu gente para “cumplir”, mañana estarás pagando gastos por rotación de personal, errores y mala reputación con el mismo presupuesto que creíste ahorrar.

Con una sólida formación en medicina otorgada por la Universidad Pontificia Bolivariana, respaldada por una especialización en Gerencia de la Salud Ocupacional y un Máster en Bioética de la Universidad CES, mi trayectoria profesional está marcada por un compromiso incansable con el bienestar laboral y la ética empresarial. Con alrededor de 10 años de experiencia, he liderado la creación y coordinación de programas académicos vanguardistas en riesgos laborales, tanto en el ámbito formal como en educación continua, en una de las universidades más prestigiosas de nuestro país: la Universidad CES, en materia de riesgos laborales.

Mi compromiso con la integridad y la ética se refleja en mi experiencia como miembro del Comité de Ética de la Universidad CES y en mi presidencia del Comité de Convivencia Laboral de la misma institución.
